To use or not use a recruiter? Many recruiters are viewed on a par with Estate Agents. Some don’t truly understand the vacancies, so send on CV’s with key word matches, hoping a hiring manager will identify any good ones. It’s not their fault. Look at the profile and experience of many ‘specialist’ recruiters. They’re hired and trained on processes but not the sector they specialise in, nor interviewing people. After the pandemic recruitment surge, some recruiters are downsizing. It’s not just the surge falloff, but clients realising they can use niche recruiters at a lower cost to do a much better job of finding the best people. An example is Confidential Recruitment. They have all the tools, IT systems and toys of the big boys. But they actually know about the roles they handle as they’re experienced managers from their sector. Candidates are met, interviewed and evaluated so only short-list level people are proposed. Plus, there’s only a bill if a candidate is hired. Last week, a previous client (division of a multi-national) with vacancies and hiring managers that would like to use Confidential Recruitment again, could not. Because imposed from above, is no recruitment via agencies. One can think of various reasons behind this decision. Often the view of containing costs. Understandable. Thank-you to those managers as that’s a compliment. However, in 2024 many who change jobs or make career moves are not actively looking for a new role. If approached confidentially with the right opportunity, they’ll move. Or they register with a niche recruiter they trust and rely on them for help. This means that businesses who are closed to candidates from recruiters are missing out on a very significant part of the talent pool. Niche, skilled, hard to fill or roles which involve revenue generation will obviously benefit from people being sourced from as big a talent pool as possible. If revenue generating, the best person will actually end up making a difference to the bottom line. Then there is the opportunity cost as a role remains unfilled. One can also proffer that if the role is empty, the salary not paid during this time could cover the recruiter fees. Then all the time, effort and work of hiring managers looking at unsuited candidates instead of focusing on their productive work. Plus, colleagues having to cover the work that needs to be done. Add on top, the significant costs of advertising which carries no guarantees. The adage about lowest cost not being the best value is very apt. For Confidential Recruitment, most placements are from head-hunting, followed by registered candidates, applications via the website and then in fourth place, by applicants to job advertisements. The metrics on time spent dealing with people to narrow it down to the short-list is clear evidence of the real cost of recruitment. So perhaps the real question is, how should you choose the best suited recruiter and ensure the best value for money recruitment?

Following on from my post last week regarding STEM salaries, I am highlighting another exciting find from SRG's trends & insights report, this time I'm focussing on job satisfaction. And overall, it's great news with more than two-thirds of people in the life sciences sector being satisfied with their current role, despite this however, over 50 % of our respondents across the UK, Europe and North America expect to change roles at some point in 2024, maybe many of those people already have, compared to only 16% who actually changed roles in 2023. One challenge science and engineering faces compared to most other roles is around remote working capabilities, of course a lot of roles in these sectors simply cannot facilitate remote/hybrid working (I've not been in a lab for quite a few years but I imagine it's still pretty difficult to do practical science from the comfort of your bedroom). So companies in this industry need to look at what else they can offer to make them stand out, and there are a multitude of options. My personal biggest shock to come out of this report is that ~60% of respondents labelled salary/package as low or least importance when looking at benefits, coming out of the pandemic, people are placing much more emphasis on other benefits such as health and wellbeing benefits, flexible working hours and increased/generous parental leave, and are placing much more weight on these kinds of benefits when seeking a new role. Much more anecdotally, but over the last 3 years of working across various branches of STEM recruitment, people care about professional and personal development, they want to see a career path and more importantly, they want to know how they can make it happen. As well as career development, they want to develop their skills, with the rise of AI and machine learning across all branches of STEM, the people working in these industries want to be educated on how best to use it (more on this next week). I will finish with a message for hiring managers, if you look at your company, what sets you apart from everyone else?
