As we near the end of the year, many of you may be approaching the dreaded annual performance review season. I’ll be honest, I don’t know anyone who actually likes writing, reviewing, or receiving formal performance reviews. It’s time-consuming, pejorative, and stressful. What people crave is meaningful work, constructive feedback, and a clear path for growth. It’s really that simple. The challenge that we have in most organizations is that people also want a system that is fair and consistent, but every manager does things differently. The best way for you to try to ensure some level of accountability and consistency is by having a structured performance review process. That process doesn’t need to be painful though, and simple is better, as long as you have a culture of ongoing feedback and coaching already established in your organization. When I was a brand-new manager, one thing I really appreciated about my organization was having a calendar of performance management activities. Each month, there were suggestions of actions I could take as a leader, beyond the company-facilitated initiatives. Fast forward to today, I follow an Instagram account called The Every Girl, which posts monthly suggestions of fun activities. For July, a couple of their suggestions are “make s’mores” and “go strawberry picking.” Super simple, but nice ideas. Inspired by this, I created an “It’s July” post on performance management. Depending on your company's performance cycle, you may be at the start of your annual process or participating in a mid-year check-in. Should performance evaluations be eliminated? I was part of an interesting discussion this morning based on the work of Samuel Culbert hosted by NTL Institute. The basic premise was yes, they should be eliminated but there needs to be ongoing communication, feedback, and good management in place. When we start working together, many of the leaders I coach aren't comfortable giving direct feedback, especially if it is perceived as "negative." While the work we do together helps my clients move past this resistance, today's conversation had me wondering whether as a society we are equipping our future leaders with the communication skills and self-management skills they need. Are we relying too much on formal processes to take the place of ongoing, sometimes messy, often uncomfortable, and absolutely necessary dialogue?
