The National Women's History Alliance (NWHA) 2024 Women's History Month theme is "Women Who Advocate for Equity, Diversity, and Inclusion," and the Culture Refinery team asked women to reflect on what this month means to them. One statement that really stood out to me? "I'm inspired by companies who are really stepping up right now to put money in this area that was not strongly invested in previously." This was on the heels of a discussion about the various ways that the corporate world is built around men — from inhospitable office temperatures (if you know, you know 🥶) to dealmaking on the golf course, the gender divide manifests in seemingly small instances that add up to huge consequences. (For instance, despite women breaking records in leadership last year, data assembled by Pew indicates that a staggering 90% of Fortune 500 companies are still led by men.) But the news isn't all bad — that same research also indicates that over six-in-ten women believe focusing on increasing DEI at work is a good thing. And it's not just a hunch: a 2019 study by BetterUp found that workplace belonging leads to a 56% ⬆️ in job performance, a 50% ⬇️ in turnover risk, and a 75% ⬇️ in sick days. When an organization invests in supporting traditionally marginalized populations in their workforce, it makes a big impact. What is your organization doing to develop more inclusive practices? One persistent argument heard in discussions regarding gender diversity is the supposed difficulty of finding women with relevant experience for leadership positions. Yet, data from S&P Global’s Corporate Sustainability Assessment challenges this. The research states that while women still hold fewer board positions than men, women are bringing more relevant industry experiences to the table. In fact, across 16 of 25 industry groups analyzed, women board members outpaced their male counterparts in terms of relevant experience. Relevant experience, in this case, was defined as practical work at another company in the same industry, whether as an employee or within an executive role, or in academia, consulting, research, etc. The definition did not include sitting on another board in the same industry. So, why the disparity between women and men board members? There are multiple factors. One may be that fewer women hold revenue-generating roles, experience often valued by boards, although chief human resources officers, positions more often held by women, have been appointed to corporate boards more frequently in recent years. Another, highlighted by S&P Global, may be that the bar is set higher for women to achieve the same career results as men, and they need to show up with more experience to get a foot in the door. What is clear is this: Qualified, experienced women are leading important functions and have the expertise to bring high value to corporate governance. Tomorrow marks International Women's Day 2024, with a theme to ‘Invest in women: Accelerate the progress’, which we're committed to doing across our business. What better opportunity to hear from our inspiring female board members, Nicole Kurz, Group Supply Chain Director & Heloise Le Norcy-Trott, Group Marketing Director: * What does International Women's Day mean to you? NK: It's an opportunity to reflect on how far we've come as society with women’s rights & equity, as well celebrating the achievements of the amazing women who have helped us get here. HLNT: It's an important reminder that there is still a long way to go to achieve equality between men & women - a great conversation starter! * What is your proudest career moment at Lactalis? NK: It would have to be successfully project managing a warehouse move, in lockdown, within 6 weeks & without impacting Customer Service! * What is it like working in a male dominated industry? NK: Supply Chain has historically been very male dominated, but there is a positive shift occurring & more women emerging as Leaders. This is having a positive impact on balancing the culture of the industry. Early in my career, the bias motivated me to push myself out of my comfort zone, to be 1 step ahead in my experience & knowledge. HLNT: You have to develop a thick skin & be quietly persistent. You will not always be heard or acknowledged on the first go, even if your contribution is valid. Keep going! * How do you ‘Accelerate progress’ within your role? NK: I've been lucky to have a few great mentors along my journey, and joined the IGD Supply Chain & GroceryAid mentor schemes to give back to other females progressing in the industry. HLNT: I always aim for non-biased, inclusive selection in all aspect of my role, of course in recruitment, but also for example in casting our brand commercials - as representation matters. * Do you see yourself as a role model to other women in the industry? NK: I hope to one day be an inspiration to show what is achievable if you work hard & believe in yourself. HLNT: I am passionate about coaching, inspiring, connecting & showing that it is possible to be a successful senior woman in this industry. Personally I aim to help grow & connect women in senior positions in the business. * Which women inspire you the most? HLNT: Catherine Roux the first woman on the board at Lactalis. She has a fantastic leadership style & is an incredible successful business woman. * When thinking about your career journey, what advice would you give to your younger self? NK: Move out of your comfort zone sooner. Grab those opportunities with 2 hands! Research shows that companies with more women on their boards outperform those without, yielding significant financial gains. Organizations benefit from greater gender diversity among senior leaders, leading to increased profitability. Despite this progress, the proportion of women in senior management roles globally reached 32% in 2022, the highest recorded number. However, women remain underrepresented in leadership positions. Women’s leadership is not only a matter of equality but also a strategic advantage for organizations worldwide.

Women generally demonstrate greater natural strength in understanding behaviors of others, showing empathy, adaptability, and being energized through connections. These are the traits that could build great people managers today, if we identify them, nurture them, and get them in the right places. In fact, organizations in the top quartile for leadership gender diversity report a 47% higher return on equity than those without women on their executive committees.
