This quote from Joe Lonsdale (#venturecapitalist and Addepar founder) during an interview on the My First Million podcast is a great encapsulation of hiring for an early stage startup vs a later stage or more established company... "When we talk about lessons from Peter Thiel, I think one of the most important ones I've seen from him, that I've definitely taken to heart and what I've done, is I'd much rather hire for talent and ambition and hard work than hire for expertise. There are exceptions. If you have a company that's already really working and already really scaling and there's a machine that has to be run, you want to hire the guy who knows how to run the machine. That's the operator who knows what they're doing already. But before you've actually built the machine... you want to hire for raw IQ and hard work and just iterating and figuring it out. After I got a super-experienced Executive from a multi-national to Head our operations: He engaged a website company to rebuild the website. He engaged another company to redesign logo. He made the whole company use Notion. He gave everyone a 25% raise. He arranged trainings for the team to use mental models. He encouraged all employees to listen to motivational podcasts. He hired an experienced HR. He added carroms and TT in our dining room And guess what? We made quite some expenses on this but didn't make any revenues. Successful startups usually reach a point where infrastructure, human resources and systems cannot keep up with the growth of the business. Without the right pieces on the board, growth companies encounter execution issues, raising both commercial and other risks. Executing hiring plans, etc. must be prioritized. In a recent Acquired podcast, Howard Schultz commented about Starbuck’s early growth: “We were so in the mud, … we didn’t have time to look up… we were just running so fast, so hard. Who do you hire first in your startup? This is something I see later stage founders say they got wrong a lot! Either you wait too long until the job description is clear, and it slows your growth; or you try to outsource something before you’ve worked out what works for you and end up frustrated with the outcomes and burning out your first employee. That’s why I talk a lot about hiring ”t shaped” people who are willing to get their hands dirty as early hires. It’s a piece of wisdom our Venture Studio CTO passed onto me nearly a decade ago. They should have some expertise or focus they love and have gone deeper in, but they’re not afraid to go outside their role and muck in too- especially when things are messy and uncertain in the early stages!
