"Let the but but be." This week I was at Swift, to dive into trust and feedback. I shared the 7 Signs of Distrust, the Trust Equation, we were inspiring eachother on tangeable tips to build trust in the team and covered the 5 C's-framework for feedback. "My manager once said that people should not engage in discussions when they receive feedback. What is your opinion on that?" I replied that it is quite normal for people to resist when they get feedback, want to save face when hearing they did not do well. "Never ever did a person exitedly shout: Thank you! Thank you so much for this feedback! Give me more! Let people have space to respond. Understand. Stay present. Let the 'but but' be." I always prepare even more when I give a workshop or talk in English. This week Louise van Haarst and I hosted a roundtable for CTO Craft Conversations diving deep into this topic: Psychological Safety in Tech Teams The success of round table events depends entirely on the curiosity and contributions from participants and this group delivered. Here is a snapshot of where their curiosity and experiences took them... 💡 As a leader, how do I know if I've created a psychologically safe environment for the team? ↳ Ask them what they think...and listen to what they have to say ↳ Watch what they do (or don't do). Are they engaged in their work? Is turnover high? Are they bringing you ideas? Do they tell you about what's not going well? Do they challenge you and give you feedback? 💡 What do I do when one person's "uncomfortable but safe" is another person's "unsafe"? ↳ Context is key. Comfort and safety vary widely from individual to individual. ↳ Understand individual preferences and needs (ask them...) ↳ Acknowledge and accept differences in needs and support levels ↳ Align on team ground rules that takes individual needs into account where possible whilst keeping the team performance and goals front of mind. 💡 How do I know if the reasons someone feels unsafe are due to the environment or are personal to them? ↳ Individual psychological safety is influenced by organisational dynamics and our personal histories. ↳ If many people are reporting feeling unsafe you are more likely to have an environmental issue than an isolated or individual experience one. ↳ In the end it does it really matter? If you want to get the best out of someone finding out what if any tweaks you can make in the team to help them feel at their best is a conversation worth having, even if the root issues are complex. 💡Who is responsible for creating and maintaining psychological safety? ↳ Leadership sets the tone and has an outsized influence through role modelling the behaviours they want to foster ↳ But every team member can influence how psychologically safe their colleagues feel, and have a responsibility to uphold it day to day. One thing we concluded on the train home was how encouraged we were by the level of interest and commitment this group of senior teach execs have in fostering spaces where everyone feels safe to contribute, learn, and grow 🌱 Hurrah 🙌 🌟 What challenges are you navigating when it comes to psychological safety?  🙏 to Andy Skipper for the invite and to Hannah Van Nostrand for the organisation and hospitality. “Prioritize,” “Delegate,” “Build an online presence,”—eye-opening advice?? 💥💥 Far from it! 😅 Most of us already know we need to do these things. The struggle is in actually 𝙙𝙤𝙞𝙣𝙜 them. 💪💪 𝐖𝐡𝐲 𝐢𝐬 𝐢𝐭 𝐬𝐨 𝐡𝐚𝐫𝐝?    Because our actions are driven by something much deeper and often unconscious.    𝐎𝐮𝐫 𝐚𝐜𝐭𝐢𝐨𝐧𝐬 𝐚𝐫𝐞 𝐝𝐫𝐢𝐯𝐞𝐧 𝐛𝐲 𝐨𝐮𝐫 𝐦𝐢𝐧𝐝𝐬𝐞𝐭𝐬.🌟   For instance, maybe we want to start commenting on LinkedIn posts to build our online presence, but keep putting it off because it feels risky. 😬 What if we say something wrong or uninteresting? What if we’re attacked or ridiculed for our comment? Have you ever experienced a performance hangover? This is what it looks like. Yesterday, I recorded the final videos for my course update, Brand Strategy Fundamentals with The Futur. I'm creating something entirely new, taking you on a journey with me facilitating remote with a real client. There was no course to model; it was my idea and vision about showing instead of telling. After the recordings were done, I started to get performance anxiety. Big time. Was is good enough? Clear enough? The anxiety hit me like a ton of bricks, straight in the face. I knew I had to stop it to avoid a depression that I know can last for days. I reached out to my good friend and mentor Chris Do and asked if he ever experienced these performance hangovers. His answer didn't surprise me, but I was amazed at how quickly his words affected me. With his permission, I want to share his answer with you. "No, I don't feel that way. But I do feel excited about all the ways I can improve next time. It will never be perfect or as good as we want, but done is pretty amazing." Within minutes, I felt the anxiety leave my body, and his words managed to change my state of mind. Excitement and anxiety are closely related emotions. His re-frame is everything. Thank you, Chris, for being my beacon of light. I hope his wise words can help you too. A growth mindset is everything. I did my best, I'm done and that is pretty awesome. Like you, we also "don't have time"... but we made time. If we challenge our clients to invest time in seminars, we need to lead by example. This week we made time to explore our dynamics with Insights Discovery, guided by our trusted trainer, Manu Spitaels. As a family trio who have known each other for 31 years, the task was particularly challenging, but this was a unique opportunity to assess ourselves in a professional context and to better understand our dynamics. About 20 years ago, I worked in IT in the Netherlands and Germany, focusing on performance and efficiency optimization. I loved most of my coworkers. People like Niels van der Zande and Bart Van Essen were fantastic and did a lot to help me succeed. However, there were also some "dinosaurs" close to retirement with foul attitudes toward everyone, especially a young blonde in a pencil skirt business suit like me. Their behavior ranged from flirty to dismissive to intimidating, and was both annoying and confusing. In their quest to avoid becoming irrelevant, they often dismissed others' perspectives, using intimidation and aggression as silencing tools. Back then, I didn't know how to navigate those waters, and I lacked a mentor to help me figure it out. This wasn't just frustrating; it highlighted a broader issue in male-dominated industries, where women often have to navigate outdated attitudes. Operating out of Greenville, SC, in the Deep South of the US, my company, Equinist, sees firsthand how traditional perspectives still dominate certain industries, making it harder for women in tech to succeed. When women don't succeed, we all lose out on valuable perspectives and innovations that could drive the industry forward. Whether we like it or not the workplace is still a mental minefield for many women. Women who experience microaggressions are much less likely to feel psychologically safe, which makes it harder to take risks, propose new ideas, or raise concerns. They adjust the way they look or act in an effort to protect themselves, or code-switch—or tone down what they say or do—to try to blend in and avoid a negative reaction at work. Imagine all the wasted energy spent just trying to stay safe, and all the innovation lost, disappearing into nothingness. This inspired us to create a workshop for women in tech facing these challenges. It's not about blaming men or senior leaders; it's about building new traditions that foster success for everyone and the Tech industry as a whole. A common misconception about hiring a business consultant? You only need one if you’re doing something wrong. The reality is quite the opposite. Even the best need guidance. Think about Roger Federer the G.O.A.T! At the top of his game, he still had a coach. Why? Because even champions need an outside perspective to push them further. Federer wasn’t struggling.
