Return-to-office mandates just got destroyed (again!) by hard data. A 1,600-person experiment at Trip.com shows what happens when you A/B test workplace flexibility: ↳ Managers predicted -2.6% productivity drop ↳ Reality: No productivity difference ↳ Quit rates dropped 35% ↳ Women retention up 54% ↳ Job satisfaction skyrocketed But here's the real kicker: Hybrid workers had 1.5 fewer hours on home days, but compensated by working longer on office days. They got the same work done with more flexibility. Each saved employee = ~$30k in replacement costs. "Return to office" is a bit misleading since this was a study of full-time office versus 3-days a week in the office. Nothing in the A/B/C? study included work from home. A hybrid model also makes sense since that allows plenty of time for relationship building, group sense-making, and strategic alignment while also partitioning off 2-days of week for focused work or personal flexibility. Have there been any similar studies of 5-day Work from Home versus a hybrid 3-day office & 2-day home? My gut feel is that the hybrid model will have the advantages of both extremes without as many negatives. Hybrid models also raise the issue of unproductive real estate since offices will only be used three days a week versus five. In this study, there would be some energy savings since the entire workforce coordinated the days in the office. However, hybrid arranges also raise the possibility of shared office spaces between companies and not for individuals only.

It could not be said any better than that. The grammar of some verbs doesn’t include the imperative form when it comes to organizations. As for “participate”, “belong” and “contribute”. The only way is to focus and invest in building the proper environmental conditions to let it ripen. Nurturing vs mandating. And lead by example by walking the talk. If you know you know. If you don't know, they'll surely know.

This just shows that some people hate lack of control more than they want the benefits that come with it - even when there's data to back it up. It reminds me of this quote by Seth Godin: “Most people quit when it’s painful and stick when they can’t be bothered to quit” The same goes for making good changes. It's easier to keep doing the same old thing even when it's not that great. It's hard to measure the opportunity cost, i.e. money left on the table. Pim, I'm glad that Trip is doing exactly that!

More proof that hybrid working works when done right. Leaders are in desperate need of training, mentoring and support to make this transition. Workers have already figured out the obvious benefits of flexible work. Leaders and managers now need to be trained on how to lead differently to support modern work.
