One of the highlights of 2024 so far has been coaching and facilitating the Emerging Leaders II 9-month Program for the National Tooling and Machining Association (NTMA). I'm really enjoying coaching and learning from this incredible group of leaders every month.
It was a no-brainer when it came to the title for this article building on from my first book - What Makes a Great Emerging Leader?
Here are some of the principles from what makes a great emerging leader:

One of the most common challenges I'm seeing in the market today is centred around frontline leaders.
Those managing teams are under immense pressure to improve their teams productivity to deliver against the target.
All whilst wearing the many hats the role requires, and somehow keeping the team motivated and developing.
At Uhubs we have the benefit of working with some of the best coaches in the business to help our clients overcome this challenge and build world class frontline leaders.
Last week I was blessed to spend time with Phil Nayna at Shoreditch House with an awesome room of fellow leaders working on Performance coaching.
The session reminded me how important it is to take a step back, sharpen the tools and put plans into practice.
Some highlights:
- 95% of the thoughts we have today are the same ones we had yesterday
- Performance = Potential - Interference
- Humans are emotional creatures, to influence them we must influence how they think and feel
- How our team thinks stems from their perspectives which are driven by their beliefs
- Those thoughts determine emotions, which drive behaviours which result in outcomes
- Flow states most likely to occur 90 seconds after waking
- Low dopamine breaks (staring at a wall!) improve concentration

We were discussing the impact of psychology on performance, why most people don't hit their goals, and how to create high performance states.
A few gems from the session.
🧠 If you want to change how someone behaves, focus on changing their beliefs
🧠 Your core beliefs about yourself, your boss, your environment shape your perspective on everything. And your perspective will determine how you see the world - how you think, how you feel, and ultimately how you behave.
🧠 95% of the thoughts you have today, are the same as the thoughts you had yesterday. If we know thoughts impact behaviour - we must change how we think if we want to change behaviour.
🧠 Most people don't hit their goals because they choose their goals consciously, but most of our behaviour is unconscious. If you want to hit your goals more consistently you must close the gap between what you want (consciously) and what you do (unconsciously).
🧠 Peak performance states are hard to create. Most people focus on the tip of the pyramid before they have covered the fundamentals of sleep, nutrition, daylight, and exercise. Once this is covered, we can look to optimise our psychology, our plan, and our environment - and our mindset.

Three topics I believe should be included in any emerging leaders program:
1️⃣ Commercial Awareness
We are often teams of specialists, working on very particular tasks. It's easy to get stuck in silos and not think broadly about what we're all trying to achieve together.
Having a group look at the fundamentals of making money, followed by practical workshops of applying that to our own industry, is a crucial step in getting your employees to think beyond their everyday role when making decisions.
2️⃣ Coaching Practice
Coaching is a skill which will carry your leaders far. Improving their managerial relationships and improving your retention.
I love giving this session. Split a group into three's and have one person coach another, whilst the third observes and gives feedback. Give a brief intro about coaching, with some sample questions to follow. Then sit back and watch the magic happen. It's a great way to showcase to people that coaching is about helping someone uncover their own solutions, rather than spraying advice as to how you'd do things.
3️⃣ Authentic Leadership
Get people to understand who they are, and how they best go about things is crucial to being a great leader.
You can't make a career out of pretending to be someone else.
So give space for people to learn who they are, you can do this in loads of different ways. The key is to normalise the idea that everyone in that room can do things differently, and still be a successful leader.
