Has your retail organization re-examined the employee experience recently? Ulta Beauty took a concerted effort during the pandemic to better understand what would resonate with associates so that they could keep stores staffed at an optimal level. Several years later, staff retention at the retail level is at its highest and continuing to grow. They’ve now looked at how those efforts might fuel their recruiting efforts, as well. During our recent webinar, Paul D., Vice President of Talent Strategy, Learning and Development at Ulta, discussed how Ulta used a frontline survey to learn more about why people stay, which provided insights not only from a recruiting perspective but also how they could enhance the employee experience even further.  This led them to revisit all of their job descriptions for store level associates and then rethink how the jobs are posted, who they target for different roles, and where they should be looking to find the right person for these jobs. In tandem with this, DeSousa says they’ve shifted and reshaped their recruiting approach on social media to be more focused on associate-level storytelling, showcasing the Ulta Beauty culture and what it’s like to work there, helping reach a broader market. Ulta has also broadened its reach by expanding the hiring pool to include 16- and 17-year-olds in 46 states. DeSousa says this group is trending at a much higher level than they anticipated in terms of both retention and engagement. NOT SO FAST Kohl's is a retailer in trouble. I believe most of the issues at Kohl's can be traced back to former CEO Michelle Gass, who failed to design and implement a strategy to excite customers and increase sales. When given a chance to partner with Amazon, Gass chose to turn Kohl’s into Amazon’s post office where customers can make returns. It was a terrible decision by Gass. I believe Gass missed an opportunity to convince Amazon to acquire Kohl's. Tom Kingsbury replaced Gass after Gass departed for Levi Strauss & Co. Kingsbury has been ineffective as CEO. In fairness to Gass, I think she has done an excellent job as CEO of Levi Strauss. I am especially pleased with the changes being made related to fulfillment and logistics. For example, A.P. Moller - Maersk has opened a 1.2 million square feet omnichannel fulfillment center to serve Levi's wholesale, retail and e-commerce channels. This was a wise move on the part of Gass and her team, and I wish Ms. Gass the best. Kohl's has announced that Kingsbury is stepping down as CEO, and that he will be replaced by Ashley Buchanan, currently the CEO of Michaels Stores. What's my reaction? Not so fast. I wrote an investigative article that outlines very negative information about Buchanan, during his tenure as CEO of Michaels. I spoke with 30 different individuals during my investigation, many of them current or former executives, managers or associates of Michaels. I was stunned by how negative the comments were about Buchanan. The most critical comments regarding Buchanan came from members of Michaels HR team who provided me with an extensive amount of documented negative information regarding Buchanan's behavior. I reached out to Michaels Stores on three occasions as I was investigating Buchanan, and I stated that if anything in the article is inaccurate, I will edit the article to Michaels satisfaction. No one from Michaels questioned the accuracy of the article. No one. I believe it should be mandatory that former executives of Michaels, especially those in HR, be interviewed. It is the only fair thing to do for Kohl's shareholders, executives and associates. If Kohl’s uncovers anything negative about Buchanan, it is only fair that he be given a chance to defend himself. I hold no ill will towards Buchanan, but I question if he is the best candidate to be the CEO of Kohl’s. In my opinion, Sonia Syngal, is who should be named the CEO of Kohl's. Celeste Burgoyne and Mary Dillon should also be considered for the CEO role.
