How can you make your R&D hiring process more inclusive?

Consider hiring process as any other process where there would be certain inputs into the process. To aim for an Inclusive outcome the key inputs must be focused for inclusiveness in first place. It is also critical to evaluate the skill-set & acumen of potential researcher to deliver results.

Pharmaceutical R&D has mainly four major groups Pharmaceutics, Analytics, Technology Transfer and Regulatory affairs. For a right candidate for product development scientist, first check in which discipline you are looking for. Is it for R&D Analytics or R&D Pharmaceutics, for the first category the candidate has education in basic chemistry and laboratory experience for analytical skills, for the second check for education in industrial Pharmacy or knowledge and experience of pharmaceutical formulation. Similarly for Technology transfer engineers with experience in pharmaceutical industry to understand scale-up of equippment and for the Regulatory Affairs Team may need to have a lawyer with experience patent related issue and lawsuit.

I think to be R&D need to start from the vision of the person it self. R&D person is a person who has a good mix of creativity, passion in the respective field (FMCG, electronic, chemicals,etc) that can think out of the box because R&D person is the person who knows the limit of the design and the determination to make on such level of product quality from scratch to commercialisation. Of course qualification based on education, skills, experience is a must, but also during top hiring talent, the observer must understand what are the rock bottom drivers for the future needs or medium to long terms of the company requirement. Only good R&D leader who can find the rough rock diamond to be shining in the future of R&D talent.

In my experience diversity is important however not crucial when you are building an R&D team. The most important is the experience, compromise and responsibility of the kind of work that people will do it in R&D.

Unbiased Job Descriptions: Use inclusive language in job descriptions to appeal to a diverse range of candidates. Focus on the skills and qualifications necessary for the role rather than specific backgrounds or experiences. Diverse Interview Panels: Ensure that the interview panel represents a variety of backgrounds, experiences, and perspectives. Multiple perspectives can help in making more informed and unbiased hiring decisions. Training for Interviewers: Provide training for interviewers on unconscious bias and diversity and inclusion. Encourage interviewers to focus on candidates' skills, experiences, and potential rather than making assumptions based on demographics.

Aim for genuine inclusivity where diverse perspectives are truly valued and integrated! Superficial inclusion of specific groups to appear inclusive should be avoided. 1.The company should focus on welcoming a broad spectrum of diversity, ensuring inclusivity in all hiring practices, and implement comprehensive training for all employees to foster a welcoming workplace. 2.Management should actively promote diversity, both in communication and action. A diverse management team itself can be the best example to attract diverse talents. 3. Highlight the company's commitment to a diverse and inclusive environment in job listings. Also, regularly review hiring practices to ensure they remain inclusive and effective in building a diverse team.

R&D is about having constant curiosity to unlearn and relearn concepts and notions. Perception is personal and depends on vantage points. Multiple vantage points help create a wider perception. When hiring for R&D, the things to look for in a candidate are - 1. Constant curiosity in subject matter. 2. Patience. 3. Humility (which brings the ability to unlearn and relearn). 4. Subject matter expertise. In that order. And when this is followed, diversity within team will be a natural byproduct.

Innovation requires a diversity of ideas, backgrounds, training, culture and methods. The best innovations my teams have achieved have been at the intersections of these diversities. Building an innovation powerhouse requires deliberate and measured a] review of the current team's strengths, weaknesses and depth of diversity of ideas, b] assessment of what type of diversity of ideas/competencies would help drive the team over the edge and out of their comfort zones and c] bringing in the right fit, explaining the need and the philosophy and d] mentoring while getting out of the way.

Diversity in R&D means to me having experts and knowledgeable people from diverse backgrounds and also of different experience levels. In my team I prefer to have a good combination of young scientists freshers or few years of experienced and subject matter experts from different education and relative industries. Young blood comes with new perspective, thoughts and eagerness to experiment and prove their points and stalwarts comes with their time chiseled process and gained wisdom to articulate and channelise experiments. Having females in team brings in all around perspective with their logical multitasking skills

One thing I believe most important in writing JD for hiring talent in R&D is first to understand your own requirements from the position. Example from cosmetic lab, if you have a requirement for a formulation scientist who has work ex on emulsions, surfactants and has related ingredients and technology knowledge specify that. Map expertise level with years of experience, qualification and specify that. Add these words as "key words". Don't add auxiliary words like quality, analytical, supplier etc if you are not looking for it. Likely possible right selection of words will get you right CVs and save time of going through bogus applications.

One of the things I found that may seem small but can have a big impact is descriptions referring to spoken languages. Something as simple as French is a plus vs French is preferred can make a big difference on who feels comfortable to apply even if they have all the other skills listed. The same goes for English. Of course you want to make sure your candidate is fluent enough to communicate well and be able to handle business but the reality is many people speak multiple languages which means they may be semi fluent in more than one language vs completely fluent in only one.

R&D job description encompasses a diverse range of responsibilities, including staying informed on industry trends, conducting research, managing projects, protecting intellectual property, collaborating internally and externally, managing budgets, and fostering team development. Your ability to navigate this multifaceted role with agility and innovation is crucial for the organization's success in a competitive landscape.

I think the job description should be clear on the "Essentials" (must have) and "Desireables" (nice to have). Candidates from certain backgrounds, because of their culture or upbringing, may think they need to have all the requirements listed (if these are not specified), and may be discouraged to apply if they don't. If a candidate does not strictly meet an "essential" requirement, allow them to explain what other experience/education/certification/etc they have that they may deem "equivalent" to that essential.

Some of the most brilliant innovators are not even in the field for which they have gained recognition. For example, safety glass was discovered by accident... The most important aspect of R&D is not what you studied, but the ability to say "that is unexpected". R&D job descriptions should always be geared to include curiosity and an open mind above titles and degrees.

This could assist you in attracting the top applicant for the job you're looking for. Make sure to incorporate the company's good culture and organization principles as well.

To have an inclusive hiring regarding R&D two major factors involved are ,one is to have more research and development background and other to have detail of job description. One can reach accurate hiring by apply these two factors .

Expanding the talent pool to me is to reach out to institutions and companies that are from Tier 2 and Tier 3 cities and small scale companies where limited manpower does multiple roles. It doesn't mean that top schools and great MNCs are to be completely ruled out. I mean equal opportunity to be given to generally labelled as second options. Reason being limitations leads to innovations. And under deprivation in these second choice academic institutions and companies possibility is we may discover great hidden talents who are innovative, courageous and multi facet experienced.

Expanding the talent pools involves making the hiring process global and not just limited to local candidates. Encouraging international/underrepresented groups to apply might be a good place to start with.

Recruitment of candidates for R&D projects should be solely based on the need since the research projects are precisely funded. In my view, recruiting personnel with diverse interests might not serve the purpose. The recruited must be more focused and ensure they meet and fulfil the project goals.

I would rather not agree to this approach. R&D roles have diverse requirements. Different R&D scenarios have different behavioral requirements. standardizing the process would result in a similar person, which may not fit the job description.

I am not sure that I agree with this particular approach. R&D, in my mind, should not be standardized as what fits one person may not fit another and we rely on the individual brilliance of the team members to generate breakthroughs for us. Once we standardize the recruiting protocols, we rub the risk of hiring the same "person" over and over again. Can the same protocols be used for an artist and a programmer? And yet, both are in the R&D team.

I believe one key area for a diverse organisation is within the leadership team or the hiring manager. Usually we tend to hire those candidates who are similar to us in working style of values. However, we miss to also take into consideration what is the best for the overall organisation.

Make your managers comfortable with the idea that they can have greater diversity in their teams. The younger generations behave and expect different things from their employers than 20 years ago. In order to engage them, we need to evolve and adapt our mindset.

A necessary issue in any kind of organizations is to have a well-defined and well-regulated hiring procedure for the system. For this purpose there is two alternative solutions of having a well-trained hiring team in HR department or outsourcing the whole procedure to the external experts. Both approaches are proven to be successful but the selection depends on the particular situations and requirements.

In Training I think apart from normal job training there should be knowledge sharing sessions by the experts so that the mistakes / learning’s can be adapted and the learning time can be shortened and productivity will be improved.

I think that of utmost importance is consciously striving for a diverse interviewing pool. "Training" your hiring team can only do so much. I have been in interviewing schedules where an interviewer from a similar diversity dimension as the candidate was able to elicit more useful info about a candidate because of the similarity. Seeing someone who looks like you can give one the feeling of "belonging" and "being understood" right off the bat. And that feeling of inclusivity definitely will continually foster innovation, creativity and problem-solving should that candidate be hired as an employee.

I believe training a new hiring specifically in R&D should be start by definition them any organization’s vision, mission and goal. They should be taught basic and necessary steps required for an employee to research and develop a product. Should be trained about all the tools one can use to help them achieve their targets and goals. This will help both organization and employees to grow and succeed.

One of the most important aspect for a successful R&D is to align business and R&D goals and teams via the adaptation of business development model. Where R&D work closely with the business team under a unified leadership. Leaving R&D and business teams without alignment will for sure leads to higher expenses and less profit and more strategy implementation hurdles. Sales needs to realize that, one of the important goals of R&D is to mitigate sales cannibalization, for that R&D need to be fully engaged in the business strategies and co-own goals with them. Having said that, a specialize disruptive R&D team reporting directly to the head of the organization working on breakthrough and/or blue sky projects needs to exist.

I believe it is important to NOT standardize the process too much. Especially within Research it is of utmost importance to have the broadest diversity of minds which cannot be achieved through ticking the boxes. Scientists who follow their instincts and not all the rules and decisions have made tremendous discoveries - while being a nightmare for their managers. Every Research department needs some of these characters.

I like to interview all the applicants at the same time and ask them to present a ppt presentation! That way you can see how an individual handles stress, competition, a team player or not! They also need to be able to produce a paper formulation for 2 simple products! Quite rigorous but they need to fit the team and be able to perform under pressure

I would train my hiring research team according to my R&D project goals and their job descriptions. In other words, I would make them aware of the project's importance, benefits, and challenges. It means that they will know that they work in a team which makes them trained as creative, communicative, and problem-solving experienced researchers. Last but not least, I will standardize my personal and job criteria and inform the team members to help me build a respectful and technical team, however, I will respectfully embrace their technical comments and make them sure to be grown.

To attract and retain top R&D talent from diverse backgrounds, build an inclusive hiring process from the ground up. Define diversity goals, educate your team, source candidates widely, craft inclusive job descriptions, and utilize blind screening, diverse interview panels, and skill-based assessments. This fosters an environment where everyone feels valued and can contribute their unique perspective, leading to a more innovative and successful R&D team.

Take care with “take home” tests. There is a time and place for them though keep in mind “home” can be any number of things - normal/crazy/happy/sad/dangerous/noisy etc etc that could unbalance the process.

When i interview the candidates, I always speak less and always encourage them to speak more and based on what they are saying, I judge their skill and thoughts which helps me to decide whether they are the right fit in the R&D work space or not because communication is the basic skill one should have to achieve the goals.

Bonus Tip: Celebrate diversity! Once you've built a more inclusive R&D team, actively celebrate the unique perspectives and experiences that each member brings. Showcase their achievements, share their stories, and create a culture where everyone feels valued and empowered to contribute their unique talents.

Having a diverse team also enables the team members to be more productive. Having more planners than doers creates a toxic environment for the team.
