🧠 There's #reflection, and then there's reflection. Coach training involves a lot of self-reflection. You come to realise quickly that some reflection is just a 'retelling of events' and you need to press a bit harder for insights. We learn to reflect more effectively ourselves, so that we might encourage coachees to do the same. I have volumes of boring journals - reflection takes a surprising amount of practice ⭐ Here's how you can reflect on your reflections: 1️⃣ Surface-Level Reflection (Descriptive) Focuses on what happened. It’s about recounting events, decisions, or behaviours without deeper analysis. This level offers quick wins and initial awareness but lacks depth. 2️⃣ Process-Level Reflection (Analytical) Examines the how and why behind actions and behaviours. Inspired by cognitive-behavioural models, this level helps you understand your thought patterns and emotional responses, creating a pathway for change. 3️⃣ Deep Reflection (Transformational) This level, aligned with #psychodynamic theories, explores underlying motivations, unconscious biases, and emotional triggers. It’s about uncovering why you're responding to the world in the way you do, often tied to early experiences, fears, or internal conflicts. 4️⃣ Critical Reflection (Relational & Social) Goes beyond your personal experience to question the broader context—how social, cultural, or systemic factors shape your behaviours and beliefs. This level is essential for fostering empathy, diversity, and inclusive leadership. As Carl Jung noted, “Until you make the unconscious conscious, it will direct your life and you will call it fate.” Reflection—especially at the deeper, psychodynamic levels—allows us to uncover hidden patterns and biases, bringing more intentionality to our actions and decisions. Quite an important information for leaders to know in this ever fast changing world and in the world of redundancies and reorganisations.
Imagine telling someone their role is being eliminated and they will need to leave the company soon… It’s a tough task, but a leader who approaches it with empathy can create a more humane experience. People remember how you made them feel, not just what you said. As a leader who’s both delivered and received tough news, I’ve learned the importance of: Respect: Don’t delay. Deliver the news as soon as you know it. Waiting only amplifies anxiety and uncertainty. Show respect for the person’s feelings by giving them the time and space they need to process the information. Be courageous and available to answer their questions immediately. Avoid waiting until the end of the day or the last minute, as this can feel dismissive and disrespectful. Empathy: Be Present with their Emotions. Acknowledge and validate their feelings. They might be shocked, angry, confused, or have a mix of emotions. Simply being present with them, without judgment or interruption, is empathy. It is powerful. Offering a listening ear, and allowing them to express themselves is all they need. After you’ve acknowledged their feelings, offer support. Ask if there’s anything you can do to help them process the news, like time, resources, or a referral to HR. Humanity: When we deliver difficult news with a purely task-oriented approach, it can feel impersonal. Think about it: when you’re told something difficult, do you want to be treated like a task or a human being? Show Your Humanity. Acknowledge the difficulty of the situation and share your own feelings. This builds trust and creates a space for genuine connection. By showing your own vulnerability, you create an opportunity for the other person to feel heard and understood. It might seem counterintuitive, but being human in those moments creates a safer space for healing and moving forward. Need a coaching support during re-organization? My brain has its quirks—it doesn’t do mental pictures. Not a single one. While others can close their eyes and picture a serene beach or, better yet, a penguin in a bow tie (you’re welcome for that mental image), my mind runs on a different operating system. I don’t ‘see’ things; I connect them. Patterns, ideas, behaviours—they light up like constellations, and that’s where the magic happens. This unique wiring ties beautifully to something I recently learned: ‘same enough, different enough.’ It’s the idea that we connect best with others when there’s just the right mix of shared understanding and unique perspectives. We like people who ‘get us,’ but it’s the differences that inspire us, challenge us, and make life interesting. That’s exactly how I approach coaching. I help clients find their ‘same enough’—the familiar threads in their experiences—and use those as a foundation to embrace their ‘different enough.’ It’s not about fitting in or following a set path; it’s about carving their own. So, sure, I might never be able to picture a cat wearing sunglasses (though I’m sure it’d be quite the sight). But what I do understand is the bigger picture—more like experiencing the meta-perspective: the patterns, the systems, the way everything connects. It’s about grasping the structure beneath the surface and using those insights to see how people can use their unique quirks to tackle challenges and build something extraordinary. And honestly? In 2017, shortly after the first screening of "Billions," I mentioned to a client that I believed more founders and leaders would benefit from having a Wendy Rhodes-like character to challenge them specifically on the influence of emotions in their decision-making and behaviour. As a result, the client introduced me to a friend who had started their own business several years earlier and shared a similar view, leading to a nearly 7-year coaching relationship. Here's what I've learned during that time: 1. Having a true thinking partner, free of operational or strategic opinion, often provides a fresh perspective with greater clarity, leading to better outcomes. 2. Important thinking is often overshadowed by the thoughts provoked by the strongest emotions. 3. Relationships are stronger when our judgment of others is identified and challenged early and regularly, even in challenging environments. 4. Stress levels are kept in check through the therapeutic process of sharing thoughts and examining underlying facts and assumptions. 5. The leader's confidence is strengthened, allowing them to be more ambitious and courageous, free of limiting beliefs and self-doubt. In conclusion, the influence of emotion on our thinking and behaviour goes unnoticed, while cognitive thinking (problem-solving) is more commonly recognised. The strength of emotional influence is so potent that it carries an unquantifiable cost, as understood by the likes of Bobby Axelrod, and should be avoided.
