Big ups to this article for making "what do I do for a living?" an easier question to answer, but mainly just a huge amount of gratitude to the scrappy team of clippers I manage at CAP Action. This work is weird and fast-paced and often emotionally taxing, but it's also allowed us to get important messages in front of MILLIONS of eyeballs. I couldn't be prouder of this team. Who doesn’t enjoy a good #spiff? But what makes a good spiff? Is it the reward? Some of the most memorable moments I’ve had at work is when I’ve laughed the hardest from the goofy spiff prizes from reading a poem to the team to cornrowing my hair (not joking I really did) Though I’ve also seen #BDRs hustle the hardest when the spiff is a large cash prize like $1000 dollars Or is it a reward that’s shared like a dinner out with the team…even presidents club is a spiff of its own. And have I seen that get competitive. Maybe it’s not the reward…but the focus? Should it be based on outcomes and results? More pipeline created? more pipeline progressed? I’ve found those to be effective in the short term but have no lasting effects. Though maybe the focus is on the behavior? Especially if going through #changemanagement - spiffs can be very helpful to encourage the team to adjust the behaviors to help them succeed. I had a team reluctant to dial, and having spiffs focusing on the behavior as opposed to the results not only led to the results but helped demonstrate to the team the benefits of the behavior encouraged. Went from hardly any pipeline generated over the phone to 30\40% after the spiff. But maybe that’s not enough… What if it’s the design of the spiff? The worst spiffs I’ve seen, aren’t designed with team dynamics in mind. If someone gets an early lead in the spiff or if there is a known top performer…why should the others try? Once we did a spiff with a point system where # of dials got you 1 point, connects got you 5, meetings got you 10. And the whole team was engaged because the scoreboard changed every day. And the competitive and fun spirit had everyone trying to be a prize winner literally competing to win to the last day. There are also fun spiffs that are made like a game, bingo is a great example. But just like anything the harder it is to keep track, the less likely it’ll be effective. I’ve seen bingo games flop because execution was a challenge. So maybe it’s all about execution? Seeing leaders, like hype up the spiffs, keep the team engaged with it, and keep it top of mind has yielded better results almost every time than just announcing the spiff at the beginning and the winners at the end. A dashboard for team members to visibly see how they’re pacing helps too. The purpose of the spiff can definitely impact many of these factors…is it to boost morale? Set the team up for success? Or even make it an experiment? Spiffs can be used to collect data to build a case to your executive leadership. Maybe you want to readjust incentives in the quota and the spiff tests that out to see how it impacts conversion rates? Maybe you’re evaluating and testing out tools and you use a spiff to give you a better idea of which tool will have a greater impact for the team.
