As a leadership instructor and curriculum designer, one of my favorite and most frequently used learning frameworks is David Kolb's Experiential Learning Model. Leaders, in my opinion, can be made by going through tough but well-designed training scenarios. For this, the experiential learning model serves as an excellent framework for instructional designer. Yet, implementing ELM is not easy. For leadership development experiences to work, the scenario should be designed with high degree of authenticity (workplace learning is the best, but this is a story for another day), with realistic and relevant assignments, taskings and even curveballs for learners to exercise their leadership with. Equally important to creating learning experiences is facilitating reflective observation - through dedicating protected time and resources for coaching and reflection. Pure doing without any reflection and contextualisation of lessons learnt will only be a pure waste of effort with no learning. Instructional designers, what are your favorite learning framework? A while ago, I reviewed a training module on leadership. The learning objective promised learners would "develop effective communication skills." Sounds great, right? But then, the activities? They involved reading case studies with no opportunity to practice communication. The assessment? A multiple-choice quiz on leadership theories. Do you see the problem? When learning objectives, activities, and assessments aren't aligned, you end up with a disconnect. Learners might understand theories, but they won’t develop the skills they need. Here’s the key to alignment: Start with clear Learning Objectives (LOs): Focus on what learners will "do" after the training, not just what they’ll "know." Example: "After completing this module, learners will give constructive feedback during a team meeting at work, ensuring the feedback is specific, actionable, and delivered respectfully." Design activities that mirror the objectives: If your LO is about communication skills, include role-playing or practice scenarios. Example: A team role-playing exercise where learners practice giving feedback in a meeting setting. Assess real-world application: Test the skills you’ve taught, not just theory. Example: A practical assessment where learners demonstrate their feedback-giving skills in a simulated team meeting scenario. Measuring the impact of executive learning projects can indeed be challenging due to the multifaceted nature of leadership development and the long-term horizon over which its benefits often manifest. Learning design/tools and pedagogical design plays a critical role in creating impact. Here, I am sharing some of my thoughts on designing effective and impactful simulations in executive education projects. Let me know what you think. Simulations are a powerful learning aid in executive education for several compelling reasons: Realistic Scenario-Based Learning: Simulations provide a safe environment where leaders can engage with realistic, complex scenarios that mirror the challenges they face in their roles. This hands-on approach allows them to experiment with different strategies and witness the consequences of their decisions without real-world risks. Customisation and Relevance: Simulations can be tailored to reflect the specific challenges and contexts of an organisation. This customisation ensures that the learning experience is highly relevant to the participants’ roles and the strategic objectives of their company. Building Confidence and Competence: By repeatedly practicing in a simulated environment, executives can build both confidence and competence.
