💡 One Year Back, and the Questions Keep Coming… 💡 This week marks my one-year boomerang anniversary at Amazon—milestone that’s given me so much to reflect on. Returning after time away has been an opportunity to reconnect, grow, and meaningfully challenge the status quo. Lately, I’ve been leaning into a simple yet powerful question that’s been shaping conversations and decisions in the rooms I’ve been part of: “Are there any options we haven’t considered yet?” 🤔 What I’ve observed has been truly inspiring: ✨ Honest reflections on ways of doing things that may no longer serve us—uncovering blind spots and realizing that “what got us here, won’t get us there.” ✨ Rethinking “how things have always been done.” These moments of curiosity have sparked solutions we might never have seen otherwise. ✨ A more dynamic and inclusive environment where diverse voices are heard, and ideas that might have gone unnoticed take center stage. “Pokey” questions (as I’ve been told I’m known for 😉) like this aren’t disruptive for the sake of disruption—they’re powerful because they unlock clarity and create opportunity. 💬 As I celebrate this milestone, I’m energized to keep asking the questions that challenge assumptions and create space for curiosity, courage, and growth. It seems like Amazon wants to reduce the size of its current workforce, by requiring most workers to be in the office five days a week starting in early 2025. This change will undoubtedly cause an increase in turnover, as many studies show the benefits (and employee preferences) of hybrid work, vs. 100% in office work. They also want to reduce the size of their management staff too, but mandating increase span of control for most managers.

When my team first shared this research with me (which is now featured in HBR, "Research: The Long-Term Cost of Layoffs"), I questioned the results. Not because Culture Amp's amazing People Science Research team doesn’t take research integrity seriously (world-class researchers, huge amount of employee data to be able to surface valid patterns, etc). But because it hit me pretty hard… You see, making the decision to reduce a workforce is one of the hardest things I’ve ever had to do as a leader. But when it’s truly necessary, then we leaders have a 𝘩𝘶𝘨𝘦 responsibility. Managing the delicate balance of protecting the company, treating each person impacted with dignity and respect, and supporting the ones who are left is a tremendous undertaking. ▪ It is complex, but fast. ▪ Emotional, but sterile. ▪ Painful, but necessary. It leaves you exhausted in every sense of the word, but often unable to let yourself feel all of the feelings, because, “who am I to complain? I still have a job.” And yet, despite how incredibly hard this was, the times I have led reductions in force throughout my career, we have NOT had the same results that are explained in our research. ➕ Our Engagement scores stayed strong. ➕ Most of our exiting teammates thanked us for the best job of their life. ➕ Our teammates who remained rallied to support each other and lift our organization back up. This response never felt GOOD, but thanks to this research, I realize that it could have felt (and more often feels) so much worse. So after a bit of soul searching, I realized I needed to share more about how I approached the hardest leadership moments in my career. And who better to shape those learnings into beautiful words than the incredible Esther Perel. Huge thanks to Didier Elzinga, Fresia Jackson, Heather Rose Walker, PhD, and Kate Dinon for nudging me to put these words to paper and collaborate on something that can help the world of work. I hope you never have to learn this leadership lesson. But if you do, I hope you take the decision to make cuts really, really seriously -- and part of that decision should involve getting agreement from the executive team about what it is required to do it right. Make sure you have ample time to plan and your leadership team is partnering with you to share the load (this is not just HR's responsibility). Nobody is indispensable. While it may be tough to accept, the truth is that being knowledgeable and valuable in your role doesn't guarantee immunity from layoffs. Recent events at Cisco, where long-term employees were unexpectedly let go, serve as a stark reminder of this reality. The hard reality is that job titles and salaries can make anyone a target during cutbacks. The idea of job security is a myth we must face. At some point in your career, you may experience a layoff, despite your dedication and expertise. It's a bitter pill to swallow, but it's important to prepare for such situations. Witnessing friends and colleagues face unexpected layoffs can be unsettling, but it's a common part of professional life. Taking HRBP to Maternity Leave: A Hands-On Approach! 👶💼 When I was preparing for the most significant and hands-on role yet – being a mom – I knew I would temporarily step away from my Global HRBP duties. While I'm missing the HR hustle, I was stoked for this new adventure. Parenthood teaches us patience, empathy, and resilience – qualities that'll level up my HR game upon my return. Can't wait to bring the best of both worlds back to the table! Here are 5 tips for rocking your maternity leave: 1. **Plan like a Boss**: Delegate, document, and ensure your work squad's on point. I organized my inbox and folders for easy access to info, juggling HR tasks, and soothing my sweet, demanding baby girl, Romi. 2. **Document, Document, Document**: Leave no process unrecorded! I left my colleagues detailed spreadsheets – notes and all. They thanked me a lot in the past months. 😉 3. **Communicate Like a Pro**: Clear instructions are key. Whether it's a bat signal or a baby cry recording, keep the lines open for emergencies. 4. **Train Your Stand-In Sidekick**: Passing the superhero torch (less spandex, more spreadsheets). Train your replacement to ensure a seamless transition. 5. **Emotionally Prepare – and Laugh**: Embrace the ride.
