9.11 and HR Leadership I've noticed my recent posts combine things that typically don't go together. Today's intersection is focused on the 9.11 attacks and HR Leadership. This SHRM article was shared in a private HR group this morning and I was inspired. Alayne Gentul was a SENIOR VIE PRESIDENT OF HR and sacrificed her own life to help save 40 other lives. In a world where HR is divided, this article is a great reminder that: ❤️ No job is ever too small. There are a lot of SVPs who wouldn't run into the fire for their employees. ❤️ You can never influence someone whose values mean more than a paycheck. ❤️ True Servant Leadership exists and empathy is a top skill that great Leaders possess. Alayne Gentul is survived by her husband and two sons. The article closes with this beautiful quote from her husband, Jack: "There is not a day that she is not mentioned. July 1 is like an Extra Christmas for #hrcompliance nerds like me. That's because so many employment laws go into effect on or around this date ... and they're sneaky, because you're thinking that everything you needed to pay attention to already happened on January 1. This July 1, there are at least 50 new or modified employer requirements nationwide. And not just in those states you'd expect them in, like California and New York. Even my home state of Virginia has two new labor laws. Here are two changes to federal laws that will affect almost all of you employers: 💰 The minimum weekly salary for overtime-exempt employees increases from $684 to $844. 👶 The Pregnant Worker's Fairness Act requires companies with 15 or more employees to provide reasonable accommodations for an employee's known limitations related to pregnancy, childbirth or related medical conditions. barring undue hardship. Tomorrow! Want to talk about handbooks? I know. Not the most stimulating subject, but still... Handbooks often form the backbone of organizations. Employees rely on them for what to expect. Employers use them to set expectations. Government agencies look to handbooks to see if an employer has a desire to be compliant. They are one of the first documents requested in employment litigation. These are just some of the reasons handbooks are so important. As an HR consultant based in Arkansas, ensuring disciplinary actions and terminations are handled fairly and legally is paramount. Here's how we approach it: 1. Policy Adherence: First and foremost, it's crucial to have clear and comprehensive policies in place outlining acceptable behavior, performance expectations, and disciplinary procedures. These policies should comply with federal and state laws as well as any industry-specific regulations. 2. Consistent Documentation: Consistent documentation of employee performance issues, disciplinary actions, and conversations is essential. This includes written warnings, performance evaluations, and records of any misconduct or policy violations. Documenting each step of the disciplinary process helps ensure fairness and provides legal protection in case of disputes. 3. Fair Investigation: Before taking disciplinary action or termination, it's important to conduct a fair and thorough investigation into the alleged misconduct or performance issues. This may involve gathering evidence, interviewing relevant parties, and allowing the employee an opportunity to respond to the allegations. 4. Legal Compliance: Ensure that all disciplinary actions and terminations comply with federal and state employment laws, including anti-discrimination laws, wage and hour regulations, and the National Labor Relations Act (NLRA). Seek legal counsel if there are any uncertainties or complexities regarding legal compliance. 5. Communication and Transparency: Communicate clearly and transparently with the employee throughout the disciplinary process. Clearly explain the reasons for the disciplinary action, the expectations moving forward, and any potential consequences. Treat the employee with respect and dignity, even in difficult situations. 6. If you’re in HR, you know what it’s like to: - Have legitimate business concerns dismissed as “fluffy” nice-to-haves - Sit in a room full of senior executives who think your only job is to plan fun parties and (ironically) act as the fun police - Partner with a stakeholder who constantly goes around you, only to call you in when it’s time for damage control If you’re tired of being perceived as “out of touch” with business needs, you’re not alone. The sad reality is: Most business leaders dismiss their HR counterparts before they’ve even entered the room. Maybe they’ve had bad experiences partnering with HRBPs in the past, maybe they’re convinced you don’t understand their team’s needs (after all: what could an HR professional possibly know about what it takes to run an efficient Sales team?), or maybe they believe the People function is strictly responsible for payroll and benefits (nothing else!), and therefore wish you would kindly take a step back and stop infringing on their territory. Whatever the reason, most #HR professionals face an uphill battle when partnering with stakeholders. And difficult though it is to accept, just yelling at people to drop their preconceived notions and take you seriously usually doesn’t work. Which means that HR professionals looking to make an impact need to approach stakeholder buy-in more thoughtfully. My favorite approach? Start by learning everything there is to know about your audience, and then leverage that knowledge to demonstrate exactly the kind of expertise and value you bring to the table. Who are your strongest players, and what are you doing to retain them? 3. What are your top 3 priorities this quarter, and what’s going to make or break your chances of success? 4. And if you’re feeling extra bold: What’s the best and worst relationship you ever had with an HRBP, and what role did you play in its success or failure? Not only do these questions show you mean business, they’ll also get you a whole lot of valuable information you can then lean on to demonstrate your expertise as you help them tackle challenges, achieve goals, and avoid critical risks. Inconsistently undermines trust. • Clarify decisions, otherwise people won't trust them. 👉 5. Be Open. • Assume your team always has better ideas than you. • People will feel heard and want to contribute more. • Aim to improve the quality of ideas all around you. 👉 6. Be Transparent as Hell: • Don't hide information, the imagination runs wild. • Not sharing facts & data breeds fear and alienation. • Transparency will unite your team. 👉 7. If You Mess Up, 'Fess Up. • When you make a mistake, own it publicly. • This builds trust, credibility & fosters honesty. • Blame-first cultures are toxic and poison trust. 👉 8. Stay Positive and Follow Your Passion: • People don't want to follow pessimists and skeptics. • It’s hard to be great at things you’re not crazy about. • Do more of what gets you excited. • Delegate the other stuff to those better suited for it. 👉 9. Over-Reward Great Results: • Your best HR people will find a way & are pure gold. • Invest, retain, recognize, inspire, and reward them. • Under-reward those "busy" - but get nothing done. 👉 10. Praise Publicly, Criticize Privately: • Build a reputation for publicly praising great work. • Save critical feedback for 1-on-1s. • No one likes being called out publicly. • It demotivates and breeds resentment. 👉11. Remove Barriers: • What's holding your HR team back? • Missed expectations? Replace poor performers. • Clients dissatisfied? Tackle their top 2 top issues. • Too much work? Prioritize and automate. • HR value not recognized? Get better HR analytics. #HR professionals, heads up! The final #overtime rule has cleared White House review. This means a significant #increase in the minimum annual salary threshold for overtime pay eligibility from $35,568 to $55,068. The #exemption applies to workers employed as bona fide executive, administrative, professional, and outside sales employees, as well as some computer employees. Are you #tracking exempt employees effectively? Once adopted, the rule will also provide for automatic future updates to the threshold every three years. We cannot spell HeRo without HR! I’m somewhat disheartened at the recent “Goodbye HR, Hello People Ops” ads popping up on social media platforms lately. Human Resources is not simply NOT about progressive discipline, administrative tasks, payroll, taxes, policy, handbooks, compliance, severance packages, layoffs and saying goodbye. Human Resources is FAR more complex. ↪️Human Resources is about empathy and compassion, competence and expertise. It’s about driving success, meaningful performance management, providing purpose-driven growth and development implementing comprehensive and robust compensation, benefits and total rewards packages. ↪️Human Resources is about ensuring employee wellbeing and happiness, advocating for work-life balance, piloting much-needed mental health initiatives, advancing the reasonable accommodations process and guaranteeing equity, inclusion and belonging. ↪️Human Resources is about cost savings and budgeting, critical thinking, his judgement decision-making, strategic planning, organizational communications and employee relations. ↪️AND Human Resources is about strategic planning, transition and change management, succession planning, organizational design and conflict resolution, limiting liabilities and protecting the organization from reputational, operational and financial damage. Whoops! Let’s not forget event planning, knowledge transfer, personal and organizational growth and development and supporting teams and individuals through their successes and challenges, all the while partnering with every other team to effectuate remarkable outcomes. AND being THE consciously unbiased, non-judgmental trusted advisor and competent Resource for every Human in their organization. 💁🏽‍♀️ My approach to HR This week, Eileen Dunn, M.A. 🏳️‍🌈 challenged my thought paradigm and I'm here for it. So I wanted to take a moment to remind everyone of my moral stance on HR & DEIB: As an HR professional, I feel that I need to: Support employees who are from Israel AND employees who are from Palestine. I know that my DEIB efforts need to include making white men feel like they belong, while I push for my Executives to add flavor to their teams. Can we silo politics from work? No. Do I believe that companies should speak out on political issues? No. I believe that it's our job to create spaces where ALL employees can go to be supported. To me, this looks like an empathetic communication: "It's a tense time in the world and we want each and every employee to know that we see you ... blah blah blah" And refer out to mental health services and/or EAP. I'll be damned if the responsibility to mentally support employees comes back to HR or an Executive team. We are not trained to support people in the ways they need to be supported these days. This is a spicy take because I see many HR voices and BIPOC Leaders: ❌ Speaking out against white men ❌ Taking too much ownership in the area of mental health when they should outsource to a qualified vendor ❌ Expecting companies to take political stances based on their own biased beliefs This is why CHANGE IS HARD Employer/employee relationships are a give/take. We do our job and they should take care of us. BUT I consistently run into unrealistic expectations from both sides. Once we can learn to level set our expectations with empathy, we can make magic happen 🪄 Do you agree or not? I want REAL feedback 👇🏼

I have never believed that SHRM gave a sh*t about equity and haven't associated with them in years, but I am still talking about their missteps. I've been hearing comments and getting DMs from a few equity minded folks about why we shouldn't be talking about SHRM, and it seems to boils down to two main points. #1 "Why are people upset now?" or "I have known this forever, who cares." I get it, when you've been aware of the issues for so long, it's easy to just be done with it. I fully support folks who don't want to engage, especially those who have been impacted or excluded by SHRM forever. But here's the thing: awareness and change are not linear. Just because we've known about these problems for a long time doesn't mean they're any less significant or urgent. And for some folks this is new information. Either they haven't been paying as close of attention or they weren't as tuned into the inequities so many of us have felt. They see it clearly now. Every new person who becomes aware of and vocal about inequities contributes to the momentum needed for systemic change. So, while it may feel exhausting to hear the same messages, I believe that it's valuable. Every time we speak up, we educate someone new. We remind those who have grown complacent. We grow the support to make a shift away from SHRM as an industry. Change often comes in waves. What might seem like a sudden surge of urgency is usually the result of years of advocacy, of voices speaking out persistently. Each wave builds on the previous one, pushing us closer to true equity in our industry, workplaces, and beyond. So, to everyone feeling weary or disheartened: keep talking. Keep educating. Keep pushing. Keep moving towards action. Our collective voices are powerful, and together, we can create the change we want to see. And if you've been out on them and just want to be out of all of this, go for it. #2: "Why do we care about an organization that has nothing to do with us?" The other thing I've seen is folks who feel like SHRM is irrelevant or doesn't impact them. SHRM plays a significant role in shaping HR policies and practices across industries. They are a powerful lobbying force in government, influencing legislation that affects workplaces nationwide. Many organizations require certification for their HR representatives and rely on SHRM's guidelines and standards to shape their own HR practices. #3: This one I haven't seen but I would add my own critique of the discourse which is that only a small percentage of it has any action associated. Conversation and awareness aren't enough—we also need to be moved to action. I encourage folks to figure out what that looks like for them. There isn't only one way.
