When a manager or staff member comes to an L&D/HR professional asking for a training program, it is crucial to start asking them what is the goal/objective of the training. Question, questions, and questions them more. Why? Because many times the type of training they "think" they need, is not the one they really "need." Ask things like -"What is the result you want out of it?" -"What behaviors do you wish to see once training is finished?" -"How would you know the training was successful?"

Conduct Training Needs Analysis (TNA):This is the basic step which needs to be done. Identify the skills and knowledge required for various roles within the organization. Assess current employee competencies through surveys, interviews, performance reviews and skill assessments.

The input for training objectives should be the output of : 1. Competency mapping 2. Performance evaluation at an individual level, department level, project level, orgz. level etc. 3. Client NPS 4. Short term agile goals of the organization: Do we need more collaboration between teams, do we need to create the next rung of leaders, do we need to create multi-dimensional employees?

sitting, chatting with the employees may help which training is compulsory. Training cannot be done without knowing exactly what things are required so the best way is to ensure employee needs. Multiple questions can be helpful.

Firstly understand your people in the organisation and the organisations as a whole . Assess the managers and their ability to inculcate the learning culture is there or not . How is his/her team thriving for years with or without learning and then set objectives and goal for learning . You should understand the pulse of the company and bandwidth of the impact of learning on employees whether they are ready or not . Hope this is helpful .

Categorize training needs based on urgency, impact on organizational objectives, and potential risks associated with skill gaps. We will need to figure out objectives, content, delivery methods, timeline and evaluation metrics for each program.

Its important to understand that gone are the days of providing training en masse. Its about providing individualized content. These days, the attention span of an average individual is very low. Hence, training programs need to be short, interactive and experiential. Case studies need to be incorporated. 80-20 rule: 80% experiential and 20% theory.

Methods should be according to the psychology of the people. If training method will be accorindg to the audience it will create super results.

Monitor the progress of training programs, gather feedback from participants and make adjustments as needed to improve effectiveness. This needs to be done during the process itself so that it will be effective and participant will have the sense of feel to make active participation in the future or refresher training which is conducted. There need to post-training evaluations to assess the impact of training on employee performance, productivity and job satisfaction.

ROI based approach is my favorite. The ROI should be based on different perspectives -Clients, vendors, department level P&L, Performance scores, etc. Its important to give adequate time for any training plan to take effect. The magic can't happen overnight after training.

Additionally, gather participant feedback to evaluate the training's effectiveness

In my experience there are companies which underestimate the power of training and development. In case of such companies the HR's job is really tough not only to convince the Executive Board on the positive outcomes but also the staff members. In such cases I have devised the method of conducting skill based training in which a convincing skill GAP analysis is tactically done. These gaps are converted as KPI's in performance analysis. Such managements usually will actively seek ways not to increase salary and the employee vise versa, in this case the employee will work harder to reduce the GAP and the HR either way will have their job done.
