In my experience the best way to keep the interview process fair and without bias is the use of competency-based interviewing where questions are kept standards for all candidates unless probing, and each question to be weighed against job description requirements. I might like an orange, but someone will just love an apple. It's as simple as that. Everyone is entitled to a life and existence of their choice, as long as they are not harming others. If one really understands this, he or she will mostly be fair in evaluation. Now it's the inner journey of evolution. One needs to become more and more accommodating and understanding. Ask for an alternate approach to an existing functionality and see how it makes sense, understand the logic of it, might help in getting rid of certain biases. Putting a mechanical process to it, also helps. Learning how some psychometric tests and tools work, will also help in formulation of similar tests and strategies wherein one can completely lock personal biases.

To evaluate fairly without unconscious bias, do you have to go against the mantra of 'follow your gut'? Many would say this instinct or feeling is learned over time with personal experiences so innately biased. I would suggest being fully aware this gut feeling could be unconscious bias, so reassess in the whole with this knowledge in mind.

Have a plan, I can’t stress this enough. Far too often interviewing just becomes talking or you being sold based on your own personal bias’s of who you think you will get along with the best. Before you begin interviewing have an interview script with specific questions you need to steer the conversation back to in order to ensure you get the same required information from each candidate so that when it is time to make decisions, it is from the required data and not just personal bias. Then have a conversation with the candidate based around those topics. The interview will flow better, allow more honesty from the Candidiate and you can make true decisions based off of who is the most skilled to fill the role.

Developing Empathy is absolutely the right terminology. You can develop this skill but you can't fully have it! No one can fully empathise with another, even identical twins have differing emotions and feeling. Understanding this is part of the development of empathy, and helps to nudge the dial a little when trying to see a situation from another person's perspective. You never can completely, but you can try better. Which is, importantly, imperative in recruitment being person to person (not person to business!).
