** Counter-intuitive insight time ** Ever wondered why recruiters with great positioning and a seemingly endless parade of prestigious clients often struggle to produce the right candidates for you? Surely, you muse, they must be the best at what they do. Why aren't we getting results? "Market's tough", they say. Lots of competition. "You should have come to us six months ago." Or maybe even the best recruiters are just the best of the worst and we should go and try rinsing our other channels some more, push through the suck, and maybe put building a TA team on the roadmap for next quarter (even if we'll probably lay them off again in 18 months but who's thinking that far ahead)... What if I told you that the real problem is often the same exact reason you thought you were in safe hands? The problem is that endless parade of prestigious clients. Enter: the off-limits list. Every ethical recruiting firm has one. It's the list of current and former clients they can't recruit from. "You're either a client or a source", as the old school recruiters would say. While I can't speak to what anyone else does, our standard agreement includes a three year off-limits clause. That's three years AFTER the most recent engagement has concluded. As headhunters we're privy to some of the most confidential and delicate information that exists. Information that can be used either for or against an organization's interests. I think it's only reasonable to legally codify this protection for clients. Anyway. Point being: if they have dozens or even hundreds of clients, that's dozens or hundreds of candidate sources they can't access. If you don't need to hire from within crypto, maybe that's fine. But if you do... It's a major reason I prefer to go deep rather than wide. The goal is not to onboard as many clients as possible - it's to meet our revenue goals while doing an exceptional job for as few clients as possible. And this allows us to produce results - every time, on every search, in every type of market, on a timeline that is predictable and defined upfront. If your recruiting service is declining as the market heats up and you're wondering if any solution actually exists, we should probably talk. Because it does exist. And you really don't have to settle for second-rate hires just because it's a bull market, no matter what anyone else might try to tell you. ⛔ The recruitment system is broken. ⛔ Just had a look at the number of applicants we have received over the last 5 days at Cognify Search... 962!! This week we have submitted over 30 data candidates to our clients. Only one of these candidates have come from our adverts (admittedly we sill have around 1/3 to review).. ⛔ Easy apply is creating too much noise! ⛔ Much of the noise comes from candidates who have very few of the skills required ⛔ Most are not based in the UK ⛔ Many companies only accept candidates who are British Citizen, have ILR or Settled status. ⛔ There is a disconnect between candidates and hiring companies in terms of remote and hybrid working. ⛔ Data is becoming more silo'd, companies are looking for a specialist within a specialist.

Now let's look in more depth 𝐂𝐨𝐦𝐩𝐚𝐧𝐲 𝐀 “Up to 80% Commission” Threshold of 2x base salary before earning commission: 0 – £999k - 10% £1m+ - 80% 𝐂𝐨𝐦𝐩𝐚𝐧𝐲 𝐁 “Up to 30% Commission” No threshold 0 - £100k - 10% £101k - £200k - 20% £201k + - 30% Company A’s 80% commission structure (as inviting as it is from first glance), will likely not give you the take home you want until you are hitting big numbers. For many, Company B’s steady, achievable structure may be far more rewarding. I admit my examples might be a bit overdramatic, but I’m sure you get the point! 3 months notice period waiting for a candidate ⛔ So you offered the candidate you wanted the dream job they want... However, they are still being bombarded with messages, counteroffers, and sometimes even time makes someone doubt. What do you think you should you do? 1) Stay in close contact regularly, and build a relationship before they start work. 2) Get their laptop and any other devices out early and keep a road map of what will happen. 3) Try to organise some sort of external meet-up, coming into the office or lunch where they can start getting familiar with the team. Do these 3 things and I can guarantee you that the process will become easier and you will get positive feedback & engaged employees. (I know because candidates tell me 😁 )

It feels wrong to say this publicly with so many Recruiters on Linkedin that may want to disagree, but... Open rates don't count anymore like they used to, so please don't use that as your false positive, especially in cold messaging campaigns. What is your reply rate? That is the only stat that matters. Some AI content generators specific to recruiting messages can be pretty great, but overall, candidates these days notice the AI. So... if you use AI, make sure to spend time tweaking it to sound like you.
