A robust strategy for resilience, put into words in the face of another (and I assume not the last...) extreme failure of organizational governance: "We need to start by accepting that organisations will do anything to maximise profit and shareholder value, and reverse-engineer from this point." Hoping the best, while expecting the worst - such an attitude allows for trust while simultaneously limiting the risk. Remember the crucial finding of Adam Grant in his book "Give and Take": Starting from the fact that "success depends heavily on how we approach our interactions with other people. Every time we interact with another person at work, we have a choice to make: do we try to claim as much value as we can, or contribute value without worrying about what we receive in return?" Turns out you can fall into one of three reciprocity styles: "Takers" like to get more than they give. They tilt reciprocity in their own favor, putting their own interests ahead of others’ needs. Takers believe that the world is a competitive, dog-eat-dog place. In the workplace, they still might help others, but only strategically, when the benefits to them outweigh the personal costs. "Givers" are other-focused, paying more attention to what other people need from them. If you’re a giver, you might use a different cost-benefit analysis: you help whenever the benefits to others exceed the personal costs. "Matchers" strive to preserve an equal balance of giving and getting. Matchers operate on the principle of fairness: when they help others, they protect themselves by seeking reciprocity. If you’re a matcher, you believe in tit for tat, and your relationships are governed by even exchanges of favors. Take a look at which style ends up where on the corporate success ladder, "givers" are - as might be expected - found at the bottom. The interesting part: "Givers" at the same time also dominate the top end of the success ladder. The difference: those ending on top learned how to protect themselves against burnout and avoid becoming pushovers and doormats. Or in other words: they recognized and accepted the risk of being exploited, and reverse-engineered from that point...

Day 9 On Day 6 I mentioned I’d post about common mistakes I see organisations make when they undertake a transformation programme. Number 1 (not in any specific order) was not putting their best people on their future. Number 2 is the lack of a detailed plan or schedule. A high proportion of transformation programmes are deemed to be “late”. Usually it’s because the original dates offered (or imposed) were never underpinned by a detailed plan. If you don’t have a detailed plan you don’t have a real understanding of: A. What will be delivered when. B. The resources needed to deliver C. The cost of the programme D. The dependencies inbound and outbound that exist. My advice to senior clients is…if your team are presenting you dates and costs for a transformation programme, ask to see their plan, not just PowerPoint plan on a page. Spend 30 minutes going through this with them and you’ll quickly know your chances of success.

How do you plan and lead a transformation programme? Often leaders just focus on the 'rational' plan - milestones, timescales, costs and other KPIs. However, as we know can all go wrong when the programme hits the reality of people! Our research shows that there are four critical elements of what we call the human system dynamic that need to be understood and worked with via deep listening, understanding what is said and not said and bold decision making: 1.
