Eager to prove his worth, he charged ahead, setting aggressive targets for his regional teams without taking the time to understand their challenges or build their confidence. The results were disastrous. Morale plummeted, employees left in droves, and the company faced a crisis. Cover your A$#! Sharma sends you long follow-up emails after every meeting, attaching every relevant document and CC’ing everyone involved (or, not). Seema takes detailed minutes during meetings, recording every comment and side note. Vijay requires multiple approvals for every small decision or action. Phew! So, are you Sunil, Seema or Gowda or a little bit of everyone? Or, do you know one? If you are in front of your laptop or at your workplace, look around - I am reasonably certain you witness a peculiar culture that seems to run as smoothly as the daily chai breaks - the "Cover Your A&@" (CYA) culture! This is where employees go to great lengths to avoid blame and protect themselves. Is this self-preservation or is there more? Ironically, who are they protecting themselves from - the Organization? So, what actually happens? It all starts with when trust is low, employees feel the need to document every single detail. As someone said - Trust is the highest form of human motivation. Without trust, people over-document to protect themselves. People are often more afraid of losing their job or getting in trouble than they are excited about achieving something new. Adam Grant had once mentioned - “People are motivated more by fear of losing what they have than by the prospect of gaining something new.” This fear drives people to cover all their “bases”. In companies with rigid hierarchies, where decisions move slowly, employees feel they need to shield themselves from potential “issues”. You may agree that Organizations have to get out of the way of people, not control them. When employees do not feel they have control, they overcompensate by documenting everything. It is critical as leaders that we encourage open communication and honesty. When employees feel trusted, they are less likely to over-document. Give employees more responsibility and freedom to make decisions. When people feel trusted, they don’t need to cover their backs so much. “Excellent firms don’t believe in excellence – only in constant improvement and constant change.” Making processes simpler can help reduce the need for excessive documentation. People should be “allowed” to fail. The CYA culture in any organization is more than just a habit; it is a sign of deeper issues like low trust and fear of blame. By addressing these root causes and fostering a culture of openness and empowerment, companies can move from a “Cover Your Ass” mentality to a “Collaborate and Achieve” mindset. I understand that it is easier said than done, however, start where it makes sense - perhaps, now! So, next time you are about to send a detailed follow-up email or start a new file, remember - trust and simplicity can make work a lot easier and more enjoyable. And yes, with less paperwork, you might just have more time for those chai breaks! :) #leadership #culturematters

Daily we read & listen so much on Leadership. What exactly is Leadership? Is it a position in hierarchy or a mindset which separates one from the crowd? Going through one of the post of Mr Shenil Varghese Pudussery on Leadership today, the words striked as he mentioned Leadership as - “See beyond the present”- Profound words indeed. One of the best example might be the Leadership & Vision of the ruler of Dubai. He saw something which was incomprehensible then & even now to any stretch of imagination. That thinking has led to massive development. Everything there is World’s largest, World’s fastest, World’s Tallest, World’s Highest or World’s First… List is endless. Front Line managers as per me are the actual rockets who take the organization to the next orbit. Alas! A lot of their time and energy is wasted in carrying out administrative jobs/meetings/travels etc. More so, They themselves do not understand their roles as manager. I have started reading a book called "First break all th Rules" by Gallup a book on what worlds greatest managers do differently. Gallup in his book has described all about his interactions & his finding post interactions with some of the great people managers & business drivers. 📖 📕 As I finished reading the 1st Chapter , I would like to share what the first chapter was all about & what learnings I gathered about great managers practising differently , the chapter sets the stage by challenging conventional management wisdom. 👨‍💼 📚 💡 It introduces the idea that the best managers do not follow standard practices but instead break conventional rules to foster talent and drive performance. 📖 The chapter emphasizes that successful managers focus on individual strengths rather than trying to fix weaknesses, tailor their approach to each employee rather than treating everyone the same, and measure performance based on outcomes rather than processes. The chapter also highlights Gallup’s extensive research involving over 80,000 managers, which revealed that great managers share specific, unconventional approaches. Most of us carry our past experience, behaviour, leadership styles etc. Do we recognise and adapt to newer challenges, leadership requirements and become proactive? Do we tune ourselves to the need of short term and mid term requirements (objectives)without jeopardising long term needs?
