Like parenting, leaders face complex, challenging, and tough decisions daily while attempting to balance risk, create optimal impact, and work hard to get it “right.” Have you ever thought about how many of your decisions are made in the realm of the “messy” stuff (disagreement, misalignment, conflict, time constraints or other dilemmas) where the stakes are high, the emotions are strong and there is no specific right or wrong way to approach it? #Leaders assume the need to be decisive and know all the answers and sometimes #fail due to -Strong convictions that lead to black-and-white thinking -Lack of desire or ability to shift into learning -Lack of discovery mode and situational intelligence, Unlike parenting, the approach to complex business situations where discernment lives does exist! It is #accessible as -How-to thinking structure that encompasses sense-making, -Leveraging intuition, while applying analytical techniques, -Being curious to gather situational understanding, -Having a devil’s advocate to challenge your assumptions, and -Practising emotional intelligence. All these practices make up a #holistic #approach for your thinking structure as a strategy when faced with discerning difficult decisions. #Discernment as a cognitive structure is underutilized but well-researched in pointing to the essential need for evaluating and differentiating information to make informed decisions. Kent D. Miller describes #discernment as “a multidimensional concept of decision-making by logic and reason, empathy gained through reflection and understanding, and moral ethics determined by one’s spirituality.” While, #intuition is “direct perception of truth, fact, etc., independent of any reasoning process; immediate apprehension.” It’s a fact, truth, etc., perceived in a keen and quick insight and the quality or ability to have such direct perception or quick insight. #Leaders, do you consider discernment to be a critical skill and how are you building the muscle for yourself and your teams? Envy - The distress people feel when others get what they want - A Tale of Two Colleagues ! Noble and Rinku, both were managers in a leading IT firm in India. Initially, they shared a strong camaraderie and were seen as the driving force of their team. They bonded over their shared vision during a team offsite, proclaiming their intent to "revolutionize the organization together." They complemented each other well and were seen as an inseparable duo. While Rinku was objectively the stronger performer, Noble's charisma and extensive network garnered him more attention, opportunities, and recognition within and outside the organization. Initially, Rinku dismissed any feelings of resentment, believing that his superior performance would inevitably be acknowledged. However, as Noble's popularity continued to soar, Rinku's envy got the better of him. He began undermining Noble in casual conversations, grew visibly agitated whenever his rival spoke during meetings, and distanced himself from collaborative efforts. Rinku even withdrew from mentoring younger colleagues, a task he had previously embraced. Once regarded as a high-performing star, Rinku's lack of enthusiasm for his work became apparent, and his performance suffered. Senior management was puzzled by his sudden decline. How could a top performer unravel into such a negative influence? Eventually, Rinku's envy boiled over, leading to a confrontation with Noble during a critical meeting, damaging their professional relationship irreparably. While Noble continued to progress, Rinku chose to leave the company, consumed by feelings of resentment and unable to reignite his passion for his work. Though the story here is 100 % imaginary, the feelings, thoughts, behaviors, and actions are 100% real. Envy has often been likened to a social microscope in the Indian corporate setting. -When you find yourself bothered by the successes of others in the workplace, it's easy to become consumed by thoughts of comparison. -You obsess over interactions with rivals, scrutinize your rewards, and overanalyze even the slightest praise bestowed upon others by the boss. -Your least generous self emerges as you strive to protect your fragile ego at the expense of your rivals. Envy damages relationships, disrupts teams, and undermines organizational performance. Most of all, it harms the one who feels it. When you’re obsessed with someone else’s success, your self-respect suffers, and you may neglect or even sabotage your own performance and possibly your career. Don't be consumed by envy. Acharya Chanakya, the great Master of Leadership & Governance, shared this nugget of wisdom centuries ago, and it still rings true today. His idea is simple: if your customers are happy, your organization will thrive. I came across this poster when I visited State Bank of India yesterday. The bank has beautifully ‘mirrored’ this timeless wisdom with their cool campaign - "I am the ‘I’ in SBI." This poster is a gentle reminder to every customer that not just they are a vital part of India but they are India, and SBI serves “INDIA”. It’s a brilliant way to make customers feel proud and connected every time they step into the bank and show that each customer's happiness is at the heart of what they do. In the journey of leadership, amidst the myriad qualities, there is one which stands out- 'the ability to ignite and nurture an inspiring vision.' 1. Most times this shapes the course of history, brings positive reforms and transforms aspirations into reality. 2. I feel- this also distinguishes extraordinary leaders from the rest. Who comes to our mind when we speak of such leaders? Nelson Mandela, Rosa Parks, Maya Angelou, Mother Theresa, Mahatma Gandhi, Barak Obama, Steve Jobs, Malaya Yousafzai, Martin Luther king, Abdul Kalam Azad, Kiran Bedi, Elon Musk, Oprah Winfrey... this list may be endless but the quality is one- an Inspiring vision!! 3. Leaders who go down in history are not those who use their authority/ power for personal gains or drive a biased perspective. 4. They are the ones who give us hope of a better inclusive #futuristic progressive tomorrow and encourage us to dream our biggest dreams. 5. They have the ability to transcend the present, guide positive action, and rally people towards a collective purpose. This very inspiration is what we refer to as 'finding purpose and meaning in everyday work.' 6. Finally... Career here is a puzzle! Leadership is like untangling years of knots Decision making is like unraveling a mystery. Each conversation ended with a metaphor but no action. After standing on the “crossroads” for days, the client was convinced that no decision is a good decision. There has been a lot that has been said about organizations and the role of leaders/ HR/ organizations in terms of what they can do to prevent the toxicity and dysfunctionality of long work hours, performance pressures etc. - especially in the recent days. In my opinion, while we critique the situation and recommend a review of the system, we need to recognize the role of competition/ stock market performance/ wealth generation and most importantly our values around these. It cannot be denied that we over-index on making money, and respect/ social status is a function of your wealth creation. Workspaces are a subset of our social fabric - what is "wealth" needs a new definition and recalibration. It needs to include the wealth of health (wellbeing - which is not merely the absence of disease), your social contribution (goodwill/ karma/ volunteering) - and perhaps some more aspects of life that make it wholesome - maybe art/ poetry/ legacy? While workspaces are a subset of the social fabric, they are a very powerful force in social change - and can (perhaps must) play a significant role in this redefinition and recalibration. - and maybe it is important for us to question who and what we value and strive for. #REIMAGININGHR Earlier this week, courtesy Dr. GP Rao, I attended a function of NIPM DNCR Chapter after a long  time. A goosebumps time meeting so many stalwarts.  AS usual the theme was on Role of HR. In HR professionals’ meetings, this is a regular topic. Sometimes, it seems so repetitive and banal. This is not to undermine the really great trail blazing work some people and organizations are doing. However, I feel, it is a time for reimagining everything related to HR. I have some weird ideas too. 1.        Why not reinvent even the name of NIPM? The least that could be done is to replace Personnel with People. 2.        I imagine HR as the weathercock of change. There is no reason why HR should not be the first to imagine the future skills requirement given the whitewater change engulfing all sectors and industries. Organizations like NIPM, ISTD, AIMA and NHRD can lead this effort. Just look at the work ATD, AMA, etc. do abroad. 3.        Government of India has lately been saying that India has to change from being the consumer of technology from the West and China to producer of technology for the use of the world. Likewise, what if these organizations can lead and support generation of research into future challenges. For example, what could be the cultural implications of androids and humans working together in shopfloors? Or, if China starts developing athletes right from the moment children are born, can somebody at least initiate research on grooming super workers or super managers? May sound weird, but why not? The least professional bodies can do is to build close linkages with research bodies worldwide. 4.        Many professional bodies jump from convention to convention as a ritual, feeling good on participation numbers and revenue. How many setup working groups for following up recommendations, codifying new thoughts, models and practices? 5.        Can these bodies think of seeding and growing learning academies for frontier research on HR issues, as well as serving skill requirements of member organizations? 6. Or, developing new models of human development picking threads from Indian knowledge system? Every meaningful progress starts from imagination. Yesterday I had the privilege of participating in an enlightening session on leading #DEI in organizations with Dr. Sumita Datta for the XLRI CHRO online program. Bringing a practitioner's perspective to the subject, the session was both stimulating and engaging, thanks to the relevant and thought-provoking questions from the participants. We explored several critical aspects of DEI, including how to demonstrate its business value. One of the pertinent topics for discussion was on the importance of moving beyond input metrics (like hiring diversity and inclusion initiatives) to correlate these with output metrics (such as innovation rates, customer satisfaction, and financial performance). We also discussed how to quantify the value of DEI to shareholders, emphasizing increased revenue, cost savings, enhanced reputation, and boosted innovation as significant outcomes. This rich exchange of ideas highlighted the necessity of DEI in driving business success and creating inclusive workplaces where everyone can thrive. I truly enjoyed being part of this session and am inspired by the ongoing commitment to DEI in the corporate world. Looking forward to more such enriching discussions! #DEI shouldn't be confined to closed-door discussions or limited to strategic planning.
