Culture. There's not much I can add that hasn't already been covered in books and articles by people far more qualified. So, I thought I'd pull back the curtain a bit and share some of what Canopy, a Public Benefit Company's culture looks like. First, we laugh - a lot! In my opinion, laughter is one of the greatest tools to combat stress and maintain a positive and productive environment. A good dose of friendly banter is also healthy, so long as it's never used in a passive-aggressive way or to mask a true insult. I can't remember the last team meeting where we didn't all laugh about something. We constantly collaborate. While focus times are important, we work on problems together as much as possible. For example, pair programming and frequent ad-hoc discussions were the norm when we tackled our new events system earlier this year. We even brought our remote employees in-person for a month to speed the communication process. We also value relationships and a generally positive attitude towards work and each other. This doesn't mean there's never friction. We disagree and argue. But good relationships and mutual respect means the arguments aren't personal. Instead, they often lead to decisions that are much better than any individual would have made alone. Sometimes, however, we do say things we regret or, upon reflecting, didn't really mean. In those cases we try hard not to let things linger, apologizing if necessary, forgiving, and working to quickly restore any broken trust. To be continued...

I've been in the business of people ops for 25 years, and one of the biggest stressors I see in any organization is: Lack of clarity. When there's a mismatch between an employee's expectations and the reality of their roles, this can lead to frustration and stress. How can we address this? Here are three things to focus on: 1. Outcomes There needs to be an expectation for the role…that the person in it will accomplish something meaningful (beyond just completing tasks). If it's just tasks, hire a contractor from Fiverr or Upwork to do them. You hire employees to deliver specific outcomes, so clearly define those outcomes. Clarity is the key to creating purpose and engagement. 2. Indicators What are the indicators of success? How will you measure them? You need definitive goals tied to the outcomes and specific metrics tied to the goals. That kind of clarity is a key to facilitating autonomy. 3. Movement Establishing KPIs isn't enough. What exactly do you need people to do with the KPIs? You need targets against which activities can be measured. Does the KPI need to go up, down, or stay the same? That kind of clarity sets the stage for objective and fair performance management. -- Working together, those three elements will align expectations with the reality of roles and responsibilities. While there’s no quick fix, you can support an understaffed HR team by: Getting clear on strategy - With limited employees available to execute, you need to make sure it’s as optimized, specific, and realistic as possible. Assigning work based on individual strengths - When people get to work on tasks that align with their strengths, the tasks can feel more engaging and less overwhelming. Automating as much as possible - Automation doesn’t replace employees—and it can’t solve every understaffing problem - but it can take certain tasks off team members’ plates. Ideally you want to automate manual and repetitive tasks to free up employees’ time and energy for more important and strategic work. Pondering costs vs investments. In so many conversations the past few weeks folks have talked about how much time is wasted in useless meetings. I'm always shocked to learn who was in these meetings and to estimate the opportunity cost that is wasted. But it happens every day - multiple times per day! Yet, when it come time to discuss growing and evolving the humans of an organization so they can work better together - to achieve more and feel good about their contributions...that is seen as a cost to contain. Time and money are seen as constrained expenses. But here is the reality, productivity is about people. If you want to make your organization function better, invest in your people. It is past time we stop thinking about the humans in your organization as a cost. Someone once told me, do not invest what you cannot afford to lose.
